    Abstract [en]

    The Swedish Armed Forces have traditionally been exclusively male, and service in the cause of defending the country has until recently been the privilege of men. While the very first women entered the military 37 years ago, the military has so far failed to fully integrate women into the organization and promote gender equality. The object of this study is to probe servicewomen's meanings, identities, strategies and experiences in a male-dominated institution. For that purpose, a qualitative approach was chosen, and nine female members of the Swedish Armed Forces, from private to general, were interviewed. The rich empirical data on what it means and feels like today to serve as a female minority as part of unique culture emphasizing corporateness - on their attitudes, options, dilemmas, contradictions as well as the double binds imposed on them by the prevailing male orthodoxy - are analyzed and discussed in light of Pierre Bourdieu's theoretical concepts : cultural capital, habitus, masculine domination and symbolic violence.

    Abstract [en]

    One important objective of the Swedish Armed Forces, which is expressed in the plan for implementing gender mainstreaming from 2015, is to increase the number of women in the organization and especially in the higher ranks. Recruiting more women to the officers’ program, while at the same time ensuring that women who have already enrolled as officers will remain in their occupation, is therefore of utmost importance. This chapter is based on a previously made qualitative study where six female cadets were interviewed regarding experiences of their time in training to become officers at the Swedish military academy, as well as how they perceive a future career in the Swedish Armed Forces. The result that emerged was analyzed as three factors: ambition, culture, and visibility. When reviewing the material from a leadership perspective, destructive leadership behaviors at strategic levels were identified as influencing the experiences of the cadets. Seen through a gender lens, destructive leadership in the Swedish Armed Forces describes a pattern where the design of equality work, which is based on good intentions, in some cases fosters leadership behaviors that have a negative impact on the room of action of women in the organization.

    Abstract [en]

    With the demographic change taking place all over European societies, the number of young people entering the labor market will decline. As a result, European Defense organizations will likely face severe recruitment and retention problems and find themselves in ever more direct competition with the private sector to attract the best candidates. To offset the shrinking base of recruitment, they will have to become more attractive to potential recruits and to increase the number of candidates in previously under-represented segments (for example, women and ethnic-cultural minorities). The paper presents selected results from an online survey carried out between Spring 2015 and Spring 2016 in five countries (Belgium, the Netherlands, Norway, Sweden, and Switzerland) among samples of young people. The paper presents how young people from these countries in general, view their armed forces, what their job expectations are, and what they think the armed forces can offer them. The multinational survey on which the analyses were based is part of a collaborative project conducted within the framework of the European Defense Agency on the impact of demographic change on the recruitment and retention of personnel in European armed forces.

    With the demographic change taking place all over European societies, the number of young people entering the labor market is declining. As a result, the armed forces of Westernpostindustrial societies are facing severe recruitment problems and find themselves in ever more direct competition with the private sector to attract the best candidates. To offset the shrinking base of recruitment, they have to become more attractive to potential recruits and to increase the number of candidates in previously under-represented segments, particularly women. The paper presents selected results from an online survey carried out between Spring 2015 and December 2016 in 6 countries (Belgium, Canada, The Netherlands, Norway, Sweden, and Switzerland) among samples of young people. Following previous papers which dealt with the attractiveness of a military career among young people in general, and women and ethnic-cultural minorities in particular, this paper analyzes various factors that, presently, deter a lot of young women to consider joining the armed forces. The multinational survey on which the analyses are based is part of a collaborative research project conducted within the framework of the European Defense Agency on the impact of demographic change on the recruitment and retention of personnel in European armed forces.

    Abstract [en]

    The aim of this study was to identify and analyze the ways in which images and reactions of the public are described and framed in media articles and reports. Reporting from six major events affecting the Swedish public was studied using a thematic method of analysis. The results show three dynamic interrelated processes at work simultaneously in framing the public: identification, characterization and evaluation. A significant contribution of this study is the emphasis on how this often subtle and implicit framing influences the portrayal of human reactions, thus possibly influencing the expectations and evaluations of both the public in general and crisis managers in particular.

    Abstract [en]

    The aim was to gain a deeper understanding of individual emotion-focused coping strategies and institutionalised norms as regards emotion regulation in a short-and long-term perspective in relation to acute stressful situations that contain moral dilemmas. 15 participants at different hierarchical levels in the Swedish Armed Forces (SAF) were interviewed. Several individual emotion regulation strategies and organisational norms for emotional expressiveness were identified. These were integrated into a theoretical model. The study contributes by explicating a context-specific emotion culture that gives limited space for emotional expression as it is necessary to remain firm and cold in acute situations that include moral dilemmas. Leaders must be able to minimise emotional displays in order to contribute to operational efficiency (termed emotional containing capacity). Potential conflicts between a well-developed emotional containing capacity in acute situations and long-term adaptation to organisational norms in daily life after missions and practical implications are discussed.

    Abstract [sv]

    Militärt ledarskap i en insatsmiljö präglad av svårförutsägbar irreguljär krigföring ställer stora krav på officersprofessionen. Etiskt komplexa insatser kan bidra till starka stressrelaterade emotioner hos enskilda soldater och officerare. Förmågan att hantera dessa känslor är central för att bibehålla operativ effektivitet. Kraven ökar samtidigt på den militära organisationen att anpassa sina normer för vad som är acceptabla emotionella uttrycksformer. Studien belyser en militär emotionskultur som ger begränsat utrymme åt emotionella uttryck då det är nödvändigt att vara bestämd, kall och ”professionell” i akuta situationer som innehåller moraliska dilemman. Ledare kan genom att härbergera starka känslor bidra till operativ effektivitet (benämnd containerförmåga). Potentiella konflikter mellan en god containerförmåga i akuta situationer å ena sidan och långsiktig anpassning i vardagen efter insatser å andra sidan belyses.

    Abstract [en]

    The aim was to gain a deeper understanding of individual reaction patterns among professional first responders (emergency treatment, military officers, and police officers) during and after acute situations that involve moral stressors in combination with cumulative stress. Swedish and Norwegian informants within these professional groups were interviewed (n=37). Data were analyzed according to a grounded theory approach. A model was developed according to which long-term effects following such stress exposure depends on the character of the continued everyday living. In particular, the frequency and intensity of perceived daily hassles and uplifts is important. Cognitivebehavioral aspects are discussed to prevent and/or reduce negative long-term reactions.

    Abstract [en]

    The study's aim was to elucidate the role played by leadership in the relationship between informal organizational influencers and the formal organization in a military context. A qualitative study was conducted by interviewing eleven high-level military officers and analyzing the data according to the grounded theory method. The analysis resulted in an identification of a core variable : Organization Influencers, which are composed of two sub-core variables (Shadow Factors and Formal Factors) that interact with one another. Therefore challenges arise for the leader to balance varying shadow and formal factors for individuals, groups and the organization. Previously research has defined the shadow organisation as a negative force ; however, our results indicate that this is not always the case. This study contributes by mapping out specific shadow factors in relationship with formal factors of a military organization, along with pointing out that shadow factors can be beneficial forces for organisations if balanced appropriately by the leader.

    Abstract [en]

    The purpose was to explore the relationship and mediation effects between the Big Five personality dimensions, and political skill with military staff members’ perceived performance. The sample included 185 Armed Forces International staff members from several military education facilities. The results indicated that the PSI and several personality dimensions were positively correlated with individuals’ perceived performance. In addition, the personality dimension Conscientiousness acted as a statistically significant mediator between an individual’s use of political skills and their perceived performance. Practical considerations and future research directions are suggested.

    Military staffs are composed of many smaller teams that are interdependent upon each other for a positive functioning level of the whole staff. Many factors can improve or harm the harmony of the staff. Recently, there has been an increased interest in the soft factors that may affect team performance. The purpose of this study was to examine the relationship between the Big Five personality dimensions, political skill and perceived team performance in a multinational staff training event. The sample included 185 military staff officers (49% response rate). The results indicated that the personality dimension Emotional stability and Political skill had a limited, yet statistically significant, predictive power on team performance. Practical considerations and future research directions are suggested.

    Abstract [en]

    The aim was to explore the existing literature on emotion and strategic leadership in a systematic review and to synthesize it into a theoretical model. A literature review on emotion in connection to strategic leadership was undertaken. After adhering to the search strategy and exclusion criteria, 46 peer-reviewed texts consisting of articles and relevant book chapters remained. The texts were analyzed according to the grounded theory method (GTM) to generate a new theoretical model and a core variable was identified, organizational emotion shaping. The model attempts to show how the interaction of individual and organizational framing factors with the strategic leader’s tasks and challenges lead to emotion shaping internal and external of the organization. Suggestions for future research were formed and suggestions of practical implications were given. This literature review and theoretical integration offers a starting point for potential areas of further exploration.

    Abstract [en]

    This article is built upon a doctrinal and literature review of comprehensive approach (ca) concepts and the larger international actors that currently use them, such as the un, eu and nato. It also focuses on how small actors, such as Sweden, can contribute within this collaborative framework. There is a focus on possible leadership challenges and suggestions of individual characteristics that would be desirable to handle these types of challenges. Examples of leadership challenges from Swedish informants were used to enrich the text from a Swedish perspective.The findings can be summarized with the following:(1)The un, eu and nato differ on how far they have developed ca core conceptual documents and to what levels they have implemented the approach within their international missions.(2)Sweden does not currently have a comprehensive approach of its own but seems to be headed in that direction. Small actors, such as Sweden, can mainly contribute to the larger actors with “plug-in” capabilities.(3)Possible challenges and competencies were identified and compared to the current leadership model used for the Swedish Armed Forces, Developmental Leadership.Our analysis indicates that although the current theoretical model of the Swedish Armed Forces holds up well to several ca factors, it could benefit to incorporate new concepts within the model that were identified as specific to a comprehensive approach context.

    Prevention of violent extremism in third countries: measures to prevent individuals joining armed extremist groups in conflict zones : executive summary2013Report (Other academic)
    Abstract [en]

    This report of the prevention of violent extremism in conflict zones is the result of the government commission given to the Swedish National Defence College in December 2011. The problem of young men travelling to conflict zones such as Somalia, Pakistan - and now recently Syria - to fight has become increasingly apparent in several European countries. The report deals with experience and lessons from, the United Kingdom, the Netherlands, Germany and Denmark as regards the preventive work these countries undertake to address violent Islamic extremism - both at home and abroad. Particular emphasis is placed on lessons learned regarding recruitment to conflict zones. In respect to countries outside the EU, particular attention is given to preventive measures in Pakistan, Somalia and Kenya. The report also considers consequences for the situation in Sweden and provides recommendations for consideration in Sweden.

    This study represents a new cross-disciplinary approach. A year-long art-based leadership intervention was compared to conventional leadership training using a random allocation design. The study has examined whether the art-based intervention has a stronger beneficial impact on leaders' development than the conventional program. Comparison was made utilizing leaders' self-ratings and subordinates' ratings of their leaders' frequency of expressed laissez-faire leadership and capacity to cope with stress. Our findings show a striking difference in the development between the two groups. In addition to displaying less laissez-faire behavior, the leaders in the art intervention appear to have improved their self-awareness, humility, and stress coping, while contrasting results were noted in the conventional group. These findings confirm the earlier results in our research.

    Abstract [en]

    Purpose – In the present study an art-based leadership intervention has been evaluated in comparison to a conventional leadership development program. The purpose of this paper is to explore effects on two aspects of personality, namely Sense of Coherence and Agreeableness, as well as on two aspects of leadership behaviors evaluated by subordinates – Laissez-faire and Capacity to Cope with stress.

    Design/methodology/approach – Participating leaders were randomized to two-year-long leadership programs, with follow-up at 12 and 18 months. The art-based program built on an experimental theater form, a collage of literary text and music, followed by discussions. The comparison program utilized more conventional pedagogical methods.

    Findings – Leaders in the art-based group, compared to the leaders in the conventional group, showed a significant improvement in Sense of Coherence (stress resilience) and Agreeableness (pro-social behavior). Likewise, the leaders receiving art-based intervention showed a significant improvement in leadership behavior evaluated by subordinates; Laissez-faire decreased (increased responsibility) and Capacity to Cope with stress increased, while the opposite was found in the leaders in the conventional group.

    Originality/value – This study represents a new, cross-disciplinary approach. To the knowledge, previous research has not attempted a comparison between art-based leadership approach and a more conventional education. The art-based intervention seems to be more effective in stimulating long-term favorable changes in leaders’ behavior than the conventional program. These positive findings are consistent with earlier findings from this research regarding improved neurobiological resilience and mental health in subordinates of the leaders receiving art-based intervention.

    The purpose of this study was to assess personality traits, psychological fitness, and hardiness among conscript soldiers volunteering for international missions (n = 146), by comparing them with conscripts from the same year class and unit who did not apply for international missions (n = 275). The sample consisted of all mandatory enlisted soldiers assigned to a supply and maintenance regiment. There were no demographic differences between the groups. The volunteers reported greater stress tolerance, concern for others, extraversion, and self-confidence than the non-volunteers. There were no differences between the groups in orderliness, temper instability, or independence. Volunteers repeatedly reported greater psychological fitness for military missions and greater hardiness over the period of military service compared to the non-volunteers.

    Abstract [en]

    We investigated time-related patterns in levels of cognitive performance during the period from 1970 to 1993 based on data from Swedish draft boards. The conscripts, including more than a million 18-19-year old men, had taken one of two versions of the Swedish enlistment battery (SEB67; 1970-1979 or SEB80; 1980-1993), each composed of four subtests. The results revealed significant Flynn effects, with estimated gains of 1.2-1.5 IQ-units per decade. The effect seem to hold across ability levels, even though tendencies of more pronounced effects in the lower half of the ability distribution was observed. The largest gains were for visuospatial tests (Paper Form Board and Metal Folding), with little change, even slight losses during the second sub-period, for tests of verbal knowledge (Concept Discrimination and Synonyms) and a mixed pattern for a test of technical comprehension (losses followed by gains). Finally, comparisons of trends in cognitive performance and in standing height show that the gains in cognitive performance over the years from 1980 to 1993 occurred in the absence of overall gains in height which speaks against nutrition as the cause of the Flynn effects.

    Purpose – The purpose of this paper is to report on the results of an experiential leader development course titled understanding group-and-leader (UGL).

    Design/methodology/approach – The study sample consisted of 61 course participants (the managers) and 318 subordinate raters. The development leadership questionnaire (DLQ) was used to measure the results of the course. The measurements were made on three occasions: shortly before the course, one month after the course and six months after the course.

    Findings – The managers’ self-evaluations did not change significantly after the course. However, the subordinate raters’ evaluations of their managers indicated a positive trend in the scales of developmental leadership and conventional-positive leadership one month and six months after the course.

    Research limitations/implications – The study was based on a comparatively small sample with a number of drop-outs. The study lacked a control condition.

    Practical implications – From an organizational point of view, it could be argued that it is justifiable to send managers to such a course, as there is a good chance for an improvement in their leadership style as rated by subordinates.

    Social implications – The integration of group processes and leadership behavior in the context of experiential learning seems to be a fruitful path to leader development.

    Originality/value – Longitudinal studies on the results of experiential learning for managers are sparse. This is the first quantitative evaluation of a course that more than 80,000 individuals have taken.
